Why does everyone get the same amount of rewards?

If you complete a challenge in Clan Games you are eligible to all the rewards that the Clan has earned from Clan Games. Players get the same amount of rewards regardless of how much they've contributed.

Although this might seem unfair, the point of Clan Games is to help the entire Clan get stronger. Less rewards would mean a weaker Clan as the members wouldn't be able to do upgrades.

There are no limits for how much you have to contribute to get rewards, because it will make people not participate at all if they feel like they can't hit that limit.

If its troublesome that also other people in addition to regular members are getting rewards, it's recommended to make the Clan a Closed Clan.

In the end Clans have the power to decide what they require from their members and have the tools at their disposal to moderate their ranks as they see fit.
